There's a need for fresh talent - current statistics show only 50% of the required graduates are entering the accounting profession.
The Australian Accounting market faces a significant talent shortage, with challenges finding the right people across all levels, from entry-level to senior roles.
Many junior workers, especially those just entering the workforce, are not staying in jobs long-term and need additional support. Senior level accountants are either retiring or starting their own businesses. Many accounting firms are facing challenges due to having a senior-heavy team - in some firms 80% of staff manage their own client books. While this isn't inherently negative, it becomes problematic if a senior team member leaves, as replacing their capacity can be costly and difficult.
Firms spend a lot of time and money to ensure they retain or acquire the top performers in the industry; the challenge is to provide support structure which will help them develop into more strategic leaders rather than just daily doers.
To address this, firms should focus on upskilling and retaining young talent by providing clear, attainable career goals. Offering exposure to different roles and growth opportunities helps employees develop and stay with the firm, leading to increased productivity and better billable rates.
The trends heading into 2025 suggest that recruiting for the Australian accounting market will be as hard as ever.
To combat these challenges, some firms are turning to Outsourcing - the hope is that this will address these issues by providing continuous, 24/7 support, helping businesses both small and large hit their deadlines, enable their high performers the time to upskill. By leveraging outsourcing, companies can improve service levels without increasing fees, positioning themselves advantageously in the market. AI and automation are also being invested in heavily by firms eager to have a technology advantage.

Deloitte has announced job cuts as part of its ongoing cost-cutting measures, with reports suggesting redundancies could reach well into the hundreds. The firm, which employs over 460,000 people globally and had around 13,000 staff in Australia as of July, has attributed the move to "challenging" market conditions and waning demand for certain services. Deloitte’s Australian revenue fell by 2.4%, dropping to $2.78 billion for the 2024 financial year, as demand for its advisory and consulting offerings weakened across most sectors.
This development follows similar actions by other Big Four firms. In April, EY cut 148 jobs in its consulting and financial services divisions, while Deloitte itself made a “small number of redundancies” earlier in the year. A spokeswoman mentioned, “We have taken considered action where we have seen significant structural shifts in client need but we continue to hire into areas where demand remains strong.” As the professional services sector recalibrates, this is a stark reminder of the evolving dynamics impacting even the most established firms, having to navigate the shifting market and economic challenges.

A survey of 422 Australian accountants by The Access Group revealed that 68% of respondents believe being an accountant is more challenging than ever before. Despite advancements in technology and automation, only 9% feel their work is made easier by it. A significant 91% of accountants stated they could save at least one hour per week if their platforms were integrated, with over half (53%) estimating they could save four or more hours. Alarmingly, 33% said integration could save them more than seven hours weekly, highlighting the burden of managing disjointed systems.
Access APAC President Kerry Agiasotis explained that the promise of technology is to simplify work, but fragmented, non-integrated systems create more complexity. Many accountants use multiple platforms (three to five for half of respondents, over six for 31%), but only 28% report having integrated systems.
This lack of integration leads to wasted time on manual processes, increases the risk of errors, and adds unnecessary complexity, making accountants feel like they need expertise in software management. "Technology should enable Accountants to focus on what matters most—their clients. But if that tech is not connected, it further complicates compliance and introduces a situation where Accountants feel they need a degree in software to run their practice." Agiasotis said.
Less time spent on the tech means more time spent on the human aspect of the practice, as 84% of the accountants surveyed still believe their clients value their advice, mentoring, and guidance. The confidence that the technical aspects of the practice are handled flawlessly should prove invaluable.
