When employees don’t work out, in most cases it’s due to soft skills. The ability to work as a team, collaborate, lead, etc. Very seldom do the hard skills trip people up, especially if they have a good resume. Both hard and soft skills can be learned, but we tend to focus on the hard skills when we think of needs and neglect focus on the hard skills. Assessing the soft skill needs for the job and hiring against those first can often lead to more successful hires.

In my experience, I will assess the team's collective strengths to see what we have in the team. I will ensure the Manager I hire will fit the profile of the team and individual team members. This assessment will be in addition to the core competencies, skills, experience, leadership qualities and culture fit. I will gear the interview questions around these. I will also assess what the business partners' needs are to ensure the profile will fit the stakeholders. Finally, I will also think about the bench and how this profile can also be a right hand to me. Lots to consider and not restricted to just what the job needs with technical skills.

Great way to do it is using personality assessments during the hiring process - cautious though, don’t make this process “heavy” on candidate, assessments are not decision making factor, use them to spot potential and/ or points worth discussing during the interview process.

Cultural fit is an interesting topic. On the one hand you want someone with skills and experience that has the same cultural fit so that there is no friction that is created when they join. HOWEVER, friction and conflict if managed correctly is important to fostering new ideas and potential better ways of doing things. I use to run the "imagine that..." case study scenario, where the candidate had to explain what he/she would do in my scenario (which was something that was happening to me btw!). Worst case scenario: I could collect new ideas from candidates! :)

Behavior of a candidate is a key component for my decision. In today's world when video interviews are the norm, I would still prefer final ones at manager level to be face to face. Even a simple aspect as to whether the candidate says thank you to your office boy for bringing him/her water, counts in my books. Body language describes way more than a verbal answer. Flipside is high costs for physical interviews. It has become challenging to hire basis online interviews by asking behavioral questions, for example cannot observe if a candidate is nervous cause the fidgety aspect is all hidden from the face. Hence, unable to provide comfort to shine even with a great career on paper!

There may be insights obtained by drawing attention to one or two changes in previous employment and requesting of the candidate a description of their decision process in moving from one role to the next.

Sense of humour. You spend most of your life at work and it should be enjoyable (even in stressful moments). The person being hired will be part of the organisation every day. A sense of humour or at least an ability to self reflect is paramount. This adds to teams' ability to deliver and learn from mistakes. One of the best questions I have had in an interview: "What would you do if one of your colleagues took a bite of your sandwich (that was sitting on your desk) and then walked away?" Reactions to these types of questions will give a sense check on sense of humour.

I was once asked by a leader how I could assess the value system of the leader I was recruiting and my answer was, ask them if they were hiring a direct report what are the values they would look for in that person.
