How can you evaluate your Private Equity performance as a team?

It is essential to ensure that each member understands how their individual goals align with the overall team and organisational objectives. This alignment is crucial for a cohesive and focused effort by the whole team!

In my experience, my team has to be fully aware of what they will be measuring their performance against. This way they will know beforehand what to expect. The measuring rod will be the one suggested by the Private Equity firm, which typically will take into account tangible and intangible variables. All of them will have to be aligned with the SMART Goals Chart. For each variable, there will have to be a top, an average, and a low value. All members of the team will have to score at least an average value in all variables, but hopefully, all score top values. The prestige of the private equity firm will be maintained or enhanced only if it maintains a firm grip on the team´s performance scores. Otherwise, its prestige ill be eroded.

For a PE firm, goal setting is important to understand what a team needs to achieve going forward. Investors expectations should be taken care of while setting those goals. Define the roles and responsibilities of each member of the team, so they can focus on their own task to get things done. Deals are based on the industry, size of the company, risk factors and other aspects like fundamental analysis, future growth prospects.

Defining goals is the starting point, but the true measure of a PE team's performance goes beyond just hitting financial targets. It includes evaluating how well the team navigates challenges, capitalizes on market opportunities, and works together to drive portfolio company growth. Adopting a balanced scorecard approach that considers both quantitative and qualitative factors can provide a more holistic view of performance. This includes aspects like team collaboration, innovation in deal structuring, and effectiveness in post-acquisition integration. A comprehensive evaluation fosters a culture of continuous improvement and strategic thinking.

I learned the power of tracking various metrics to gauge progress towards my goals. In my experience, especially during M&A activities, the integration of commercial, financial and operational metrics is a cornerstone for sustainable investment strategies. This holistic approach not only drives financial performance but also fosters a culture of excellence and innovation within the team, which is critical in today's investment landscape. I've seen that the alignment of these metrics with strategic goals can significantly enhance decision-making and investor confidence.

One of the more challenging metrics to identify is cultural fit between the PE firm, it's objectives, and style of operating, and the acquired port-co. This is an arena that more experts are working on quantifying. It's really challenging to quantify what is so subjective and intangible yet so influential in the successful integration process.

Benchmarks are quite established in PE playbooks from the financial side. It's also very possible to use other companies in a PE firm's portfolio to compare benchmarks and trends. When entering a new industry, or market segment, the benchmarks need to be adjusted because there isn't historical data to compare to. That's where looking to similar firms and market segment specialists can help to develop beginning benchmarks.

While evaluating returns from an investment, considering benchmarks while comparing will let you know about your investments outperformed a benchmark or underperformed the benchmark in a given timeline.

Gathering objective honest feedback from stakeholders in a Private Equity acquisition is challenging but essential. The first step is figuring out who the key stakeholders are - who has influence and commitment to ensuring integration success on the acquired side. Enrolling them in the vision and giving them the right tools and plan for execution, helping stakeholders with timing and methodology of communicating the new company direction throughout generates trust among all employees and goes a long way for people choosing to pull in the same direction - when it is needed most.

Another is less formal but certainly very telling: employee retention. When employees are excited about and believe in the new direction established by the Private Equity firm, and it is endorsed by current portfolio company leadership, they will stick around to be part of this new business. Retention is tangible proof of a PE firm's success because nothing speaks louder than employees who stay and talk about how wonderful their new career experience is.
