Everyone, all of us - irrespective of our nature of work or designation - loves being recognized for our work. It is indeed great for recognition to be meaningful and personalised but I can also add that in my experience , an effective recognition program should ideally tie to the organisation core values. Those values listed on the walls or even on the company website. It becomes a sense of pride for the one who is recognised to know that he/she is living out the values of the firm. Also on the flip side if the organisation has more than one core value an employee can regularly check even end of year to see what specific core value they are constantly recognised for which in turn can be a strength plus make a note of areas / other core values they need to actively be working on to exemplify through their work and interactions.

The recognition program should be rooted in a strategy and supported by ongoing data metrics to track progress. For example, are scores on eNPS increasing (particularly surrounding recognition), are you seeing a decrease in voluntary turnover, are the behaviors you are looking to incentivize increasing, etc. Is the program integrated with existing workstreams and systems your teammates already use such as MS Teams, Slack, CRM etc. Dashboards that enable you to see which users are engaging, which managers are engaging, is all critical to a successful program and the investment. Recognition is one integral piece of an overall employee experience strategy.

I think an important part of the design and implementation process of a recognition program should include involving representatives from various levels and groups within the organization. Having their opinions and feedback will help create a program that is meaningful and relevant to the recipients, thus increasing adoption and engagement. Having program “champions” or advocates is also a great way to spread the word and generate excitement about the program across all levels of the organization and often in otherwise untapped forums.

Ensure that your recognition program is not a siloed program but is actually embedded throughout the employee lifecycle and journey. It should encompass communication/internal branding, community building, core values, etc. Today there are many wonderful platforms to help you with the strategy and to ensure it is a scalable and streamlined process. Integrate your ERG's and other initiatives such as wellness, DEIB, sustainability, etc. into the program to reinforce and bring awareness.

The strategy and program is absolutely one that should evolve with your business over time. Just as business priorities evolve, your recognition and experience strategy should as well. In the work I do today, we revisit the strategy & metrics quarterly. We consider what upcoming campaigns can be built into the program to drive awareness or participation (ie benefits enrollment incentives, compliance trainings, community giveback, etc). We also run a quarterly pulse survey to measure trends overtime and leverage the data to inform the strategy moving forward. Make the programs accessible - not everyone is behind a desk or digitally enabled. Ensure t can be accessed easily on the go, apps, through comm channels, etc.

In my work one way in which we help to improve recognition is through connection corner. The connection corner is an employee focused platform which allows employees to be anonymous in submission of their ideas, solutions and intended outcomes in recognition of employees. Through this I’ve seen recognition of employees being more upfront and center resulting in better performance and decreased burnout and exhaustion through simply acknowledging your employees.

Make them easy to happen in the moment. Don't have a hidden away form which no one can ever find the link for! Either keep things simple (with a stack of postcards) or integrate recognition into the tools your staff already use every day (comms app, training tools, till systems etc). Frontline teams always say they'll remember to recognise some one later, but this usually goes forgotten!

The first challenge I have seen with recognition programmes occurs when the initiative comes solely from the HR/people team without the buy-in from leaders across the company. It's a good idea to get leaders aligned before launching the programme so that you have support and create some buzz. Secondly, having a significant part of the recognition programmes being based on employee nominations will avoid accusations of favouritism and will ensure that team members feel that it's something they're a part of, even if they aren't personally recognised.
