What are some of the key elements of a compensation communication plan?

Crafting a robust compensation communication plan involves addressing the "What, Who, When, Why, and How." For a global organization, considering context, content, impact, and next steps is crucial. Start with understanding your audience's level of comprehension. Remember, communication is an ongoing process, not a one-time event. Identify who conveys the message, to whom, and when. Ask yourself why this information needs to be communicated and when it's most relevant. Finally, strategize on how to communicate the 'what.' A well-thought-out plan enhances knowledge, builds awareness, fosters collaboration, and engages employees, providing leadership with the chance to shape a deliberate HR experience.

In addition, set a dedicated meeting time to discuss the compensation strategy's purpose, objectives, and context. This shouldn't be just tagged into weekly team meetings. Instead, devote an entire meeting to this and have your VP of Sales deliver the message.

This compensation philosophy doesn't need to be overworked, either. Ours, for instance, is that your compensation strategy should be simple, logical, and fair. That's it!

This is also a great opportunity to show the math behind the compensation structure. Work backward from your overarching targets, and show the path how to get there.

When it comes to sales compensation specifically, I also recommend making this as transparent as possible for reps within your team to know how much each role earns (base + variable) and what it takes to earn a promotion. Transparency is key (and standardizing comp plans across roles is a great way to do this).

In my experience, I have learned that HR teams need to better communicate Comp. strategies to employees. For instance, employees will value only monetary rewards because of an improper understanding of the compensation strategy or total reward structure. We need to be able to better describe how rewards like health and social insurance, allowances and bonuses, paid time off, professional development assistance, cost of living adjustments, etc., are an expense to the employer and should be looked at wholesomely. This is also why defining your compensation policy and strategy is important. For instance, if your strategy is focused on total compensation, you should have documents like your Total Reward Summary made available to employees.

Compensation communications should always consider the audience and keep in mind three key perspectives. Perspective as an Employee, Perspective as a Manager, and Organization Perspective. Remember that Managers are Employees first, and will always think about their own Compensation as well as their Manager duties and overall Organization perspective. At the macro level Organizations have Compensation Philosophy and Goals that then filter down through Manager and Employees. Managers can understand and appreciate Organization Compensation Philosophy, but still disagree or feel conflicted with their own Compensation. If communications towards employees are not effective, managers will struggle reinforcing organizational goals.

In my experience, running a proposed compensation plan by a couple of trusted individual contributors within the organization is priceless. It allows you to get the initial reactions without having 100 eyes staring you down and can help you build internal champions for the new plan.
