How can you address xenophobia in your team?

Addressing xenophobia in a team requires a careful, sensitive approach. Firstly, it's crucial to accurately assess the situation, understanding the specific incidents and context. For example, if a team member makes culturally insensitive remarks, it should be addressed through a combination of individual counseling and team education. The counseling involves discussing why the remarks were harmful and educating on cultural sensitivity. Concurrently, organize team workshops or training sessions focusing on diversity and inclusion, emphasizing respect and understanding of different cultures. This dual approach – personal counseling and collective education – helps create a more inclusive and respectful team environment.

Challenging experience. Throughout my career, I've often worked in different countries, exposing me to diverse cultural environments where I encountered instances of xenophobia. Evaluating the situation is usually straightforward – it involves observing the staff's attitudes, actions, and reactions. However, relying on feedback is strongly ineffective since many individuals may not openly admit to harboring xenophobic sentiments.

In my experience, 2 things need to be treated differently: Open xenophobia is not acceptable in a work environment, not in any way, be it vocally or - even worse - by influencing decisions (also decision makers can be led by such irrational drivers). Another thing is unconscious bias or stereotypes, that need to be dealt with also clearly but more by coaching, training and increasing (self-) awareness. What one regards as a harmless joke or casual wording, might hurt or discriminate others. In a good work environment, the 2nd issue should be solvable. The first needs, as discussed, a clear reaction and cannot be tolerated.

This training aims to broaden the perspectives of new employees by providing insights into cultural behaviors and fostering acceptance. Additionally, we often include immersive team-building activities that allow participants to experience what it's like to be a foreigner in another country. This approach not only enhances cultural sensitivity but also promotes a more inclusive and empathetic work environment.

Xenophobia stems from ignorance and fear, emotions that are usually present on both sides of the table. However, it is the HOSTING party's responsibility to breakdown their biases, unconscious or not, and find a common ground on which to establish a solid foundation. Education, willingness to learn and kindness are keys to dispelling xenophobia. I remember a work colleague from a previous company who was surprised that Asians (like me) are quite capable in finance and accounting. She told me that the Asians that she knows of work in the food industry, either as restaurant owners or workers. However, she was willing to look past stereotypes and know people as individuals to be respected, regardless of any status or appearance.

We once had an employee who had major problems with female superiors due to his culture. A problem that was very difficult to solve. This employee had to leave after about 6 months. The biggest learning I have taken with me is to also have culture-related discussions in order to clarify everything as much as possible.

One of my favorite quotes is "Let your heart burn with loving kindness for all who may cross your path" But how do you show this? Start by talking about your personal values and why diversity and empathy are important to you. You're a leader and your team looks up to you. When you incorporate your values consistently the impact is much stronger because it will be clear you truly believe in the message you're delivering. How you run your business also speak to this: is your team diverse? what about speakers at events you host? And remember - diversity isn't only about race, gender, and sexual orientation. Socioeconomic backgrounds, education, having a history of criminal convictions, neuro divergence... diversity takes many forms!

It's important to assess your processes, policies, and systems when looking to remove discrimination and bias from your workplace. For example, - Assess your recruitment practices to ensure you're building diverse pools - Review your Employment policies to assess how they are impacting employees across lines of difference - Expand inputs into decisions to ensure more diverse opinions are included - Add rigor to subjective decisions to reduce the potential for bias - Solicit feedback on benefits to ensure a wide array of needs are met - Use data to monitor the impact of your workplace practices, such as promotions, compensation, recognition, etc.
