What are the challenges of evaluating remote team performance?

I’ve had remote teams for over 10 years. We have a live communication channel and a task board. Frequent messaging and daily team check ins are key for all to move in the same direction. We have team members across the country. Trust is key. You have to all be moving towards the same long and short term goals, following the same mission and values. We support each others work schedules. When you have these ingredients you set teams up for success. ⭐️

I am handling a team across 5 states comprising different cultures and languages. Daily communication via diffrent channels is the key for our success example is daily calls/messages/Whatsapp groups. We are using VCs regularly for business reviews. One more thing which is neccesary is, to meet physically with the team once in a quarter. This creats a sense of belonging to the team.

Remote work has a lot of benefits for companies and employees, I think there are challenges to work on to make it more effective. 1.- Communication barriers: Define proper communication guidelines (channels/schedules) for project follow ups, team meetings, and one-on-one feedback. 2.- Collaboration: Generate virtual team building activities, have a collaborative documentation editing tools, and relay on project management tools. 3.- Training/Development: Access to digital training, online live webinars are a good way to keep updated while being able to interact with experts, Promote a continuous learning culture. 4.- Work/Life: Stablish clear limits, promote rest breaks, be flexible on schedules and encourage digital disconnection.

Evaluating remote team performance involves addressing challenges like disparate communication styles, collaboration hurdles, and varied quality standards. Practicing project and performance management tools are essential for aligning goals and tracking progress. Clear communication of quality standards and regular feedback and recognition can uphold performance levels. This is an interesting topic, it is definitely not easy to manage remote team Members performance. I think what worked well for me was to have scheduled 1 :1’s with my remote team members on specified frequency. I also ensured we use video for this conversation, so this constant touch enabled me to be on top of their performance, achievements, challenges and any support they need. Hence, this helps significantly to assess performance of team member appropriately.

As a conscientious team leader and member, I place a strong emphasis on conducting transparent evaluations of team performance. Utilizing tools like MS Projects and other project management software enables the definition of roles, responsibilities, deadlines, and desired outcomes. Each team member's performance, as well as the overall team performance, can be assessed through objective ratings. This scoring system provides valuable insights into identifying project bottlenecks and constraints, which can then be documented and leveraged to optimize project outcomes.

Yes, this works a major hindrance when you work remotely as in-person impressions are always far better and impactful for the resources. This could also led to a dipped in their progressions, promotions even if they are committed and give all in one go, they’ll never be considered at par. My view is limited to current experiences.

The most common pitfall in remote work is thinking you need to lead in the same way as you did in an office. Measuring productivity with the wrong KPIs can lead to useless busy-work ("box-ticking"). At an office you catch this with regular interaction. Rather than focus on activity, remote work lends itself particularly well to outcome-focused management. As a manager, your role becomes one to get buy-in on goals, setting up agreed-upon milestones, and supporting your team in reaching these milestones. When you hold everyone accountable to the agreed-upon outcomes (including yourself) and you support your team to do their best work, you will see results. This requires change but is helpful both working remotely and in the office.

Effective measurement tools were designed so that the remote team's performances could be measured on regular basis and course corrections if needed were provided by the remote hub leadership.

Traking the daily performance of the remote working team is the biggest challenge but through several technological tools can minimise the difficulty of this situation.

Not everyone has same level of infrastructure setup as we do have in physical office setup, also commercial spaces are designated so government also makes sure a more robust support system is in place to ensure minimum disruption in work which cannot be said for the residential areas, so productivity I assume goes down in general or the team member needs to put in more number of hours to achieve the same quantum of results. Also, providing performance boosting facilities at every individual's locations isn't possible.

If the processes and performance management are not tight, there could be dip in productivity. To manage this better its important to have regular check-in to make sure all the concerns are addressed and their progress is evaluated. Also a written communication with goals that have been set up should be sent to track the progress effectively

Performance evaluation starts with well-defined goals and a clear measure of success. It's almost impossible to expect people to deliver superior performance if the definition of superior performance is not known. It leads to inconsistency in quality of work of team members. The other important element of quality performance is consistent feedback on ‘what’ & ‘how’. Consistent feedback during the year saves you the heartburn. The heartburn that you give to your team member when you give hard feedback at year end. And the heartburn that you shall get when company performance is impacted since you didn’t act in time. Well defined performance thresholds with constant feedback helps maintain and improve quality of work even in remote setup.

If product based organizations have defined workflows and SOPs, then quality can very well be controlled, only quality issues arising will be due to communication / collaboration issues like in the organizations who provide consultations and engage in the custom solution delivery.

Team engagement is very important while evaluating the performance of teams in a remote environment as most of the touch points that take place between teams are scheduled / focused discussions, which would generally stick to an agenda. While this is good, it is also important to make sure there is enough unscheduled or informal 1-o-1 time between team members to provide a forum where general problems and concerns can be discussed openly, and candor can be fostered between team members.

This is an important element, I do echo with the fact that engaging and having more personal connect with remote team members is not easy. For both of us to understand their needs, personal obligations, challenges they are facing due to being remote is not easy to relate hence a very conscious regular check ins, trusting them and being empathetic is key to build that strong relationship. I remember with one of my colleagues with who I had even never met but we worked for 3 years together but the bond we created was so strong that when I moved on from the organisation we had emotional farewell talks.

I've never had a problem evaluating remote team performance. It's as simple as getting the work done. If it's being performed well and on-time, I have nothing to complain about as a manager. I always take time to get to know my people as people, but that doesn't mean implementing mandatory fun or anything like that. Some people are happy just to do the work and they make great individual contributors. Other people crave meaningful connections and collaboration. As a leader, you need to figure out where everyone sits and accommodate accordingly.
