Front-line employees are crucial to delivering the end product. The happier and more satisfied they are, the better the productivity, quality, and margins. Additionally, satisfied employees are likely to remain loyal, honest, and committed to the organization. To achieve this, it is essential for both top and middle management to foster a conducive environment. Formal meetings with front-line employees are necessary to understand and address their concerns. In such meetings, ideas can be discussed and deliberated upon, helping to break down barriers between the front line and top management. This open communication creates a positive environment where front-line employees feel valued, motivated, and aligned with the organization’s goals.

One of the most useful tool if you want to connnect to frontline team is to first think, behave and act like front line keeping a thin line between you and them, set achievable goals, set the direction to achieve it, make mid managers responsible for reviews and mentorship. Remove obstacles time to time, post that, connect with them on regular intervals to measure the efforts. R&R works as very effective tool for success achievement.

It is important to get to alignment in prioritizing the scope of engagement. Start with recognizing that your receptionist/ baggage handler/ gardener/ factory worker (take your pick of frontline roles) probably doesn't care about fancy powerpoint slides, terminology, and flowcharts. They are likely to care about salary, rostering, and working conditions. Exercise genuine respect and sincerity in engaging frontliners, but one is likely to get the greatest insight and best outcomes through focusing on what they care most about.

A great way is to build an understanding of "what" beyond the "how". If everyone knows the objective, they can react appropriately to achieve it and they feel empowered to do so.

I find that frontline employees can often be the most strategic if correctly prompted, and in a psychologicaly safe environment. Yesterday I pulled the whole team together in my monthly ‘Coffee with Kari’ for 20-25 mns. I asked how they could be empowered to make decisions that touch customers. We had about 40 ppl there, and got 2 large post it wall sheets full of really creative (and strategic) ideas! Many were better than I see from their superiors (and myself) because it was different thinking, different departments, diverse viewpoints. Remember: you can’t solve a problem with the same thinking. Empowering voices can lead to enhanced creativity and customer centric decision making- something AI can’t do.

Empowerment Through Resources: Equip them with critical thinking tools and insights to contribute in ways that shape the company’s strategic direction. Frontline engagement transforms strategy into a company-wide mission, driving alignment and innovation.

One thing I have found helpful is to provide online platform for anyone to reach out to sponsor and task teams so they feel heard all the time and can view all latest updates including section like ‘ volunteers needed’ or ‘ support needed’ . Trust their abilities to learn by providing Training schedules , ‘ be the champion’ or ‘ work with the champtions’ kind of access. Publishing anyone’s contribution here and awarding few imp ones elevates whole environment to provide constructive empowerment. Forming several micro-communities around initiatives can work like a team to ensure each voice is heard! If this is a large initiative with several years of impact , it helps to set up an OCM ( Organisational change mgmt ) team.

Strategic planning can’t live with one person or a consultant. It has to be a shared responsibility. And regular feedback on both tasks and goals from front line employees is critical. They see what works and doesn’t. They don’t always have the benefit of the timescale, though, nor do they have access to all of the same information. So a key to success is frequent involvement combined with expectation setting such as “… your voice is important, and in the context of many other voices, could be pivotal.” Insights can come from anywhere, but soliciting feedback is not a guarantee that it will be implemented. Everyone has to work together and play a part, which means every voice is asked, encouraged, and heard - but not necessarily acted upon.

One idea that can work really well is making the goal of “frontline teammate engagement” fun and competitive through a Shark Tank type of format where frontline teammates create teams and bring their best ideas to the executive committee who then actually fund the best ideas with real budget and resources to implement. Mark Cuban competition style. Works wonders like Mr. Wonderful.

Offer Strategic Planning Workshops or Microlearning Modules specifically designed for frontline employees. These sessions should focus on enhancing their understanding of strategic concepts and equipping them with the skills needed to participate fully in planning discussions. I have provided masterclasses and even redirected people /teams to take some simple courses online (free) This has helped bring everyone on the same page. Sometimes its best to bring in an expert for half a day or full day to develop and educate, and help with some of the co-development.

Three actions to take: 1. Allocate dedicated time for frontline employees to engage in strategic discussions, allowing them to step away from regular duties without pressure. 2. Provide access to relevant data and insights, ensuring employees have the necessary information to make informed contributions. 3. Offer mentorship or pair employees with experienced staff to guide their strategic thinking, enhancing their ability to contribute effectively.

Equip frontline employees with the tools, information, and resources they need to contribute effectively to strategic planning. Whether through training, access to data, or time allocation, supporting their involvement ensures they can provide meaningful input that drives the organization forward.

You as an executive leader, identified & hand picked your frontline employees to work on the strategic plan. You have also ensured that each member is aligned & are motivated to work on the plan. You also have given them an environment where there is no fear. Each member has the freedom to fail and fail freely. They are empowered to speak openly without hiding their true voice. Now is the time to give them required tools, processes, guidelines and mentor. All these will help your team members to work properly with free mind which in turn will ensure their 100% involvement and highest productivity. Make it interesting by mixing up the session with team and individual planning exercises. Give people the time they need away from their job to plan. Make it a safe environment to speak up and not be judged. 4. Bring in food! Always my answer for planning events! Small marketing items are nice as well. Strategic planning is a big deal- treat it as such!

En opinión, involucrar a la primera línea de trabajadores en la estrategia (definición y aplicación) es del todo necesario. Ante un cliente deben estar totalmente empoderados y eso nace del por qué y para qué se hacen las cosas y se sustancia la misión, visión y propósito. El talento con información florece.

Culture will be at the core if this needs to be successful. It will come down to 3 core things, connections, purpose and psychological safety. Organization structure will need to be smaller and flatter. In a blob type organization with pooled resources it is almost not possible. I have seen it working only when there are small teams and groups with dedicated focus and goals. It was much easier to build belonging and purpose in those teams. If people are treated like resources then super hard. Hence important to look at organization structure first.

Acknowledging that Frontline champions are the ones actually running your business, in front of the customers day in, day out, will put executives in good stead for strategy engagements. What's more is that Frontliners deal with the good, bad and ugly of customer service, taking an emotional toll on their wellbeing. Checking the temperature first, extending support, and creating a safe space for focusing on less immediate tasks - such as strategy - are all considerations to be taken into account. Executives should also ensure adequate cover for Frontliners so that their work isn't piling up whilst their eyes are off the ball, and so that they have space and time to think about things other than their customer service tasks.
