The debate over meritocracy in corporate America is intensifying. As major companies—including JP Morgan, Goldman Sachs, Amazon, and Coca-Cola—scale back their diversity, equity, and inclusion (DEI) initiatives, many argue that businesses are prioritizing "true meritocracy." But does such a system actually exist? Research tells a different story. Women now outnumber men in higher education and outperform them academically, yet they remain significantly underrepresented in executive leadership. Despite evidence showing that women excel in key leadership qualities—including humility, self-awareness, emotional intelligence, and transformational leadership—systemic barriers still limit their advancement. The consequences of these leadership gaps are striking: • 65% of employees would rather change their boss than receive a pay raise. • 75% of people leave jobs because of their direct manager, making bad leadership the leading cause of voluntary turnover. • 68% of people distrust business leaders, up from 56% in 2021. • Fewer than 20% of corporate boards feel confident in their organization's leadership pipeline. If meritocracy were truly the guiding principle in leadership selection, we would see stronger, more effective management—and greater representation of diverse talent at the top. Instead, research indicates that leadership selection is often influenced more by social capital and networks. Recent data from Bank of America shows that women’s income and spending growth have been rising slightly faster than men’s in recent years. This signals some progress in narrowing the economic gap, but it’s important to understand that there is still a significant gap. • Spending Trends: Over the past five of six years, women’s discretionary spending has grown at a slightly faster rate than men’s. This trend is supported by women’s increased labor force participation and higher representation in healthcare, education, and social services—sectors that saw payrolls grow by 5.5% in 2024. • Employment Growth: Women’s employment growth has exceeded the national average for the past two years. While this growth is notable, it remains concentrated in lower-paying sectors. As of 2023, these “women-intensive” industries still trail others in terms of wages. • The Pay Gap: Despite some income gains, women in full-time salaried roles still earn only 83.6% of what men earn. Since 2019, women’s annual income has grown 32.5% compared to 28% for men—a slight improvement but still far from parity. • Job Mobility and Raises: Job changes have provided a modest boost, with women receiving nearly 2% higher pay increases than men when switching roles, according to Bank of America’s internal data. It’s critical to recognize that this growth represents steady progress for women—not a zero-sum shift at the expense of men. Both groups are gaining, with women’s growth slightly outpacing men’s, reflecting their starting point further behind. If there is a Super Bowl commercial, it must be timely and important. We were so excited to see Google Pixel’s “Dream Job” Super Bowl ad, for two main reasons. 1. It normalizes the role of Dad as the primary caregiver. 2. It highlights the value that being a caregiver brings to the workforce. CWIB’s own research “Caregiver Employees Bring Unique Value to Companies” by Lisa Kaplowitz and Kate Mangino echo the theme of this ad by demonstrating how caregiving boosts skills like efficiency and empathy result in increased productivity and retention. Nike’s “So Win” Super Bowl ad captures the importance of shattering assumptions about what women can achieve. The women athletes featured in this ad are living examples of resilience and determination, winning while staying authentic and overcoming adversity. We’re at a tipping point for women’s sports, highlighted by Nike’s first Super Bowl commercial in nearly a decade. The surge in investment in women’s sports is creating a virtuous cycle: more investment leads to more awareness, which leads to more people watching, which, in turn, attracts more investment.
