🌟 How does a struggling NHS Trust truly compete for top talent? 🌟 I’m often asked by Clinical Leads in the NHS to find them UK-trained, CCT-qualified Consultants In the spirit of Wes Streeting's ranking systems, most of these requests come from hospitals that are: Smaller in size 🏥 More remote in location 🚗💨 In less populous areas 🏘️ Lower in their facilities 🛠️ Understaffed 😟 Higher in locum spend 💸 To give an analogy, if these hospitals were football clubs, they'd be playing in the lower leagues ⚽ with lower attendance, fewer fans, and less income They tell me how great their opportunity is, how amazing their team is, and their incredible vision for the future (all true) ✨ But the reality? They’re asking for Premier League players 🏆 to play in the lower leagues 🏟️ 👉 It’s simply not going to happen Accepting this reality is tough 💡 But once it’s accepted, we can look at real solutions: Step 1: Rethink unfilled Consultant jobs 🔍 Any Consultant job that has been unfilled for 6+ months OR is being covered by agency locum doctors needs reevaluating Step 2: Assess the current workforce 💡 Ask yourself: Can the current CCT team dedicate 1PA per week purely to training? 👩🏫 Are there retired Consultants 👴👩⚕️ who would return to offer their services (for training, not service)? Can expensive locum doctors also contribute to training while delivering service? Step 3: Embrace the Portfolio Pathway 📚 Familiarise yourself with it for these reasons: 1️⃣ To effectively interview non-CCT doctors and identify their support needs 2️⃣ To build a training plan for Portfolio Pathway applicants 3️⃣ To confidently speak about the educational support you'll offer when interviewing candidates Step 4: Adjust job structures 🔄 Convert Consultant jobs into Specialty Doctor posts Step 5: Work with permanent recruitment agencies 👥 Collaborate with agencies to identify candidates who fit these criteria: Overseas Consultants already working in similar systems 🌍 UK Registrars or Specialty Doctors who lack Portfolio Pathway support 📋 Side note: Why work with agencies? Here’s what you don't know about direct applicants: Where else they’ve applied 🤔 What parts of the Portfolio Pathway they’ve completed 📑 Whether they’re motivated to finish it 🚀 What their long-term motivations are 🎯 A good agency, given a clear brief, will pre-qualify all of this, ensuring you only interview doctors who are motivated to become Consultants 👩⚕️👨⚕️ Finally: Recruit, recruit, recruit! 🌱 The best time to plant a tree was 10 years ago 🌟 The second best time is now This is a long-term project but also the only sustainable way to grow a Consultant workforce until the government invests more in national training
