The Shape of Talent in 2023 and 2024: Key Insights for HR Leaders As we reflect on 2023, it's clear that the landscape of talent management has undergone significant changes. Here are some key takeaways from McKinsey's latest report, "The Shape of Talent in 2023 and 2024": 1. The Rise of Generative AI: 2023 marked the integration of generative AI across various domains. HR functions are exploring use cases like talent acquisition and help desks, while product development sees a shift in required skill sets. This technology is set to further transform roles and processes in 2024. 2. The Year of the Manager: 2023 has been pivotal for middle managers, who are now recognized for their crucial role in navigating technological transitions and enhancing team productivity. Investing in their development and reducing their transactional workload are key focus areas. 3. Hybrid Work Stabilization: Office attendance has stabilized at 30% below pre-pandemic levels, with employees preferring a balance of 3.2 days in-office per week. Organizations are adapting to these preferences, creating new norms to enhance performance and collaboration. 4. Addressing Burnout and Well-being: Despite ongoing efforts, burnout remains a significant issue. Forward-thinking organizations are linking managerial practices to employee well-being, aiming to foster environments where teams can thrive and innovate. 5. Diversity and Inclusion: Progress in diversity, particularly in managerial positions, remains challenging. The focus is shifting towards removing barriers and ensuring that all employees feel included and supported, regardless of their background. 6. Skills-based Hiring and Older Workforce: There's a growing trend towards skills-based hiring, with several states eliminating college degree requirements for certain roles. Additionally, organizations are exploring ways to engage older workers, recognizing the benefits of their continued participation in the workforce. As we move into 2024, HR leaders must continue to adapt and innovate, leveraging new technologies and strategies to create inclusive, productive, and resilient work environments. Let's embrace these changes and lead the way in shaping the future of talent management! #HR #TalentManagement #Leadership #HybridWork #GenerativeAI #Diversity #Inclusion #EmployeeWellbeing

Skill availability and a widening talent gap are big challenges for HR leaders today. According to the World Economic Forum’s Future of Jobs Report 2023, companies are confident in developing their current workforce but less sure about finding new talent over the next five years. With 6 in 10 workers needing training before 2027, and only half having access to it, evolving your talent strategy is more crucial than ever. Many of us in HR and business leadership are still figuring out how to secure the necessary talent to keep our organizations running smoothly. The generational shift with Gen Z entering the workforce brings fresh experiences and tech-savvy skills but also new challenges. Add to that the complexities of geopolitical upheaval and internal power struggles over return-to-office policies and AI use, and it’s clear we have our work cut out for us. Rapid tech advancements are reshaping how we work and conduct business. As HR, we need to respond faster to employee needs, address skill shortages, and evolve our talent mix. To top it off, tech and employee expectations are constantly changing, and we must adapt quickly to stay competitive. I feel that offering personalized value propositions and career advancement opportunities is the way to go. Promoting a culture of development and establishing a strong internal mobility framework is also key. Reskilling and upskilling programs should allow employees to personalize their learning journeys based on their career goals. Adopting generative AI with extensive resources and engagement can build excitement and trust. Hosting sessions to showcase AI’s benefits and establishing a responsible AI council for oversight can promote its adoption and responsible use. Predicting future skills gaps and building a culture of learning and innovation is quite challenging. Many companies are turning to AI-driven technology for help. Ensuring data integrity in AI adoption is essential; unreliable data leads to unreliable AI outputs. We need to work closely with our tech teams and end users to maintain data quality. Let’s stay human-centric while experimenting how technology can build talent resilience. Think about what your organization needs and take the first step. #TalentManagement #FutureOfWork #HRStrategy #Upskilling #WorkforceDevelopment #GenerativeAI #EmployeeEngagement

In January, the Harvard Business Review shared work trends that will shape 2024 and beyond, ranging from creative benefits to address the costs of work to (as expected) AI's role. Each article and research report I've read underlines the importance of a strong company culture and the impact 🎯 internal and external communications will play for companies evolving over the next 12-24 months. Here are an interesting few that caught my eye 👀 Thoughts on what you've seen now that we're halfway through 2024? 💲 Organizations offering ways to address the cost of work. There are costs associated with doing a job, from commuting to childcare. The question is, will companies provide creative ways to address these costs to attract and retain talent? (On HBR's list: housing subsidies, caregiver benefits, financial well-being programs, student loan repayment) 🤖 AI will create new jobs. Out with the old, in with the new? With any big leap in technology, there's an impact on the workforce. Yes, some jobs may disappear, but what new jobs will be created? 📅 4-day work week. Several companies in the US and UK are testing the benefits and impacts of the reduced work week approach, while Belgium leads with being the first country in Europe to pass legislation. 🥊 Conflict Resolution becomes a must-have skill. From the global political climate to the impact of the worldwide economy, Gartner's 2023 survey found that 57% of managers are fully responsible for managing and resolving team conflicts. 🤕 GenAI will have hard lessons and painful costs. While its potential is immense, it's important to acknowledge its challenges. According to the Gartner 2023 Hype Cycle for Emerging Tech, we've reached the peak of inflated expectations and should expect the "trough of disillusionment" for the next several years as AI claims settle and its productivity and impacts are realized. https://lnkd.in/gf4T9cgv

While it's encouraging to see #CHROs maintaining a positive outlook on the workforce, their lack of focus on #reskilling is a significant red flag. #AI is not just a future trend, it's an immediate reality. The Conference Board report clearly shows that AI is already impacting workplaces, with expectations of it rapidly taking over a significant portion of tasks. But, reskilling is lagging. The fact that only 7% of CHROs are prioritizing reskilling for AI-impacted roles is alarming. This indicates a lack of urgency and proactive planning for the inevitable changes. While experimenting with AI in #HR is important, it shouldn't overshadow the critical need to prepare employees for an #AIaugmentedworkplace. Without the right skills, organizations won't be able to effectively leverage AI and may face #employeeresistance and #productivityloss. Additionally, the lack of #AItraining at the #leadership level is particularly worrisome. Leaders need to be equipped with the knowledge and skills to guide their teams through this transformation and make informed decisions about #AIimplementation. Organizations are facing a significant #disruption, and they need a structured approach to navigate the transition. After all, AI is not just about technology; it's about people. Successful #AIadoption requires a focus on #employeewellbeing, #skilldevelopment, and #changemanagement. Simply waiting for AI to fully disrupt jobs before taking action will be too late. Organizations need to proactively identify at-risk roles and invest in #reskillinginitiatives now. The rapid pace of #AIdevelopment means that learning needs to be ongoing. Organizations need to foster a culture of #continuouslearning and provide employees with opportunities to develop new skills throughout their careers. My recommendations? 1) Conduct a comprehensive skills #gapanalysis 2) Develop a targeted #reskillingstrategy 3) Invest in #AIliteracy programs 4) Prioritize #leadershiptraining 5) Communicate transparently and frequently ACMP Florida Chapter Association of Change Management Professionals (ACMP Global) ATD NEFL Association for Talent Development (ATD) SHRM Jacksonville HR Florida State Council, Inc.
