Just a year ago, our team at Elhaa Technologies faced a significant challenge: branding ourself, launching a new product in a highly competitive market, setting up a base team and so. Three quick highlights of the 'shift and share' activity for me from yesterday were... - Koen Ermgodts from Projective Group sharing how they don't do performance management conversations, they have instead RUHI (R U Having Impact) sessions. Once every six months, you meet for 90 minutes with two 'RUHI hosts' – representatives of the organisation who effectively act as coaches in your session. You prepare a slide sharing: What was important for you in last six months? Where do you want to go next? And (my favourite:) Who do you want to be? Your RUHI hosts ask questions to help you think more deeply and also invite feedback from you on how the organisation is impacting you – so it's a two-way dialogue. The output of your RUHI is shared with your mentor who then helps you implement your development plan. Anyone can volunteer to be a RUHI, but the people team then reviews the applications based on candidate' interest and potential, and then you are trained in how to be a good RUHI (including how to ask coaching questions). - Aldas Katkauskas, General Manager at Elca Holding Group, who told us how the company noticed the "culture was going bad" and one of the criticisms was the senior management team costing too much. What value were they actually adding?? So Aldas took over and took away the management hierarchy but rather than getting rid of those expensive managers, they are currently experimenting to see if they can add value in new ways. They put all the tasks on the table needed to run the business, and also issues raised by employees, and had people take a task and form a team around it. Their formal financial director ended up taking an HR-related task, for example. It's going quite well for now but perhaps the company will still view them as too expensive. - Grzegorz (Greg) Kuczyński, CEO at Univio, shared how a 'declaration of culture' in 2016 has resulted in some radical changes. Like moving to a 'team of teams' model of self-managing teams. Feedback instead of evaluation. Roles not positions. And the results are impressive! Uplifts of 80-90% in employee engagement survey scores, revenue increasing exponentially, a Xero DX award... Greg says it helps to keep returning to the declaration that became a sort of manifesto.
