An objection people sometimes have to hiring an agency: "I don't want them to take my job." I've never been somewhere where an agency has been hired to replace someone. It's always to work ALONGSIDE someone (or a team). I'm not saying it doesn't happen, but it is rarely the case. Replacement is never my intention when working with clients. "We'd love to hire an agency, and to run ads, but we have no budget for it" We often hear this, but I'm not sure I agree. I suspect three things lie behind this statement: Firstly, people have a perception that bringing in an agency will be hugely costly. Now, that might be true if you're hiring Oglivy, Saatchi & Saatchi, or McCann, but they're firmly in the minority; it's believed there are more than 25,000 marketing and creative agencies in the UK, and trust me, they're not all charging a King's ransom like those three. If your preconceived notion is that it'll be expensive, it's maybe worth checking to see if that's really true. Secondly, I think they really mean "we haven't asked for any budget". Now, if you're expecting it to cost a lot, I can see why you might be afraid to go up the chain and ask for money to spend on an agency, but, as per my first point, it makes sense to test your assumptions, get some actual costs, and then see about securing funds. And, thirdly, I strongly suspect that some in-house marketing people worry that their know-how will be brought into question by more senior management - you know "If you're so good, why do you need to hire an agency? And if we're going to do that, why do we need you?" But here's the thing: it's actually a sign that you are a pro, because what you're really saying is "I'm here to make sure we get results, and this is one way of us doing that, so, respectfully, get out of my way." So many changes in the last four years that what used to fall under “content marketing” isn’t even called that anymore. With rapid changes in AI and tech, the roles you need and how they’re delivered are evolving fast. Even job titles and responsibilities are shifting to keep up. Here’s a big trend I’m seeing: - companies are bringing small agencies in-house instead of outsourcing for branding, concepting, trend hunting, design, or retouching. - They’re hiring these agencies as fractional or contract talent, building out their internal teams in new ways. It’s exciting! But you’ll never know unless you ask. RECRUITERS KNOW if these external service providers would actually consider going in-house, fully dedicated to your brand. I recently placed a small, powerful branding agency team directly inside a healthcare company that used to be their client, and now they’re working as part of the internal team. The gamble of hiring senior talent in creative agencies Hiring senior talent in creative agencies, particularly for roles like Managing Director and Creative Director, is notoriously challenging. It’s akin to rolling the dice - sometimes you hit the jackpot, but other times you come up empty-handed. More often than not, the clash with agency culture rather than the individual's capabilities leads to issues. Of course, no agency hires a senior person without ticking all the boxes on paper. These candidates usually look perfect - great credentials, and tons of experience. But that doesn’t always translate to success within a specific agency’s culture. Every agency has its own way of operating. A senior hire might thrive in one place but struggle in another due to those unique cultural quirks. In my experience, the success rate of these hires can feel like a coin toss - 50/50. One ex-agency owner even suggested it’s more like 80/20, meaning it doesn't work out 80% of the time. Because of this uncertainty, many agencies prefer promoting from within. These candidates might not shine as brightly on paper, but they know the agency inside out. Their familiarity with the culture often outweighs the allure of an outsider with an impressive CV. If you're considering hiring externally, you've got to be realistic. Sure, they bring skills, but they also bring their own ways of doing things. That can ruffle feathers if you're used to doing things your way. However, giving them the space to implement their methods can lead to fresh perspectives and improved results. It’s all about finding the right balance between cultural fit and openness to new ideas. Agencies that achieve this balance tend to make more successful senior hires. This is a challenge I often face when advising agency owners. I'd love to hear your approach to handling senior hires. 6moI love We Are Rosie and think it provides valuable services. However, as someone who has worked at many traditional agencies I would argue that this post oversimplifies ‘what you get’ from a traditional agency and is frankly in many cases untrue. You can do better.
