“How can I make learning experiences more engaging?” Heads of Learning, Learning Leads - lean in 👀 OK, so the first disclaimer is that the meaning of the word ‘engaging’ is often misunderstood. Designers often think that engaging means a video or to be able to click on things for the sake of clicking. Clicking does not correlate with engagement (and often it’s just annoying for the learner!). And it’s not just designers getting the definition wrong - it’s the vast majority of us. We think action = engagement. But this has no place nor has been proved in learning science or neuroscience and I’d like to rebut this definition from the start. Engagement comes from a combination of motivation + attention 🤝 Motivation comes from crafting products that are contextual and tap into things that a person truly connects with. So when it comes to building learning experiences, hold these things in mind: 1️⃣ Understand your audience Take the time to truly understand your learners' needs, challenges, and aspirations. What daily struggles or knowledge gaps are they encountering? What are the precise points of need and why do they happen? By building learning experiences that resonate with their experiences and goals, you'll naturally enhance engagement. Because engagement comes from struggle. 2️⃣ Contextual relevance Context is key. Make sure your learning materials are relevant and applicable to real-life scenarios. Whether it's bridging a skill gap for a promotion, or fulfilling intrinsic desires for personal growth, align your content with learners' immediate concerns and aspirations. 3️⃣ Tap into intrinsic motivation While external rewards can provide short-term motivation, intrinsic motivation is the real driver of engagement. Help learners connect emotionally to the learning material by highlighting its significance to their personal or professional development journey. 4️⃣ Sustain attention Recognize that memory weakens over time and requires careful retrieval. Incorporate strategies to maintain learners' focus, such as varied content formats, interactive elements to ensure reflection, and spaced repetition to combat the natural wearing down of memory over time. Example: Use a question-based teaching style where learners are given options to choose from, driving curiosity and encouraging critical thinking. Provide immediate feedback to reinforce the lesson. Ownership & Possession: Give learners a sense of ownership over something valuable. Example: Allow learners to personalize their avatars or profiles as they progress through the course. Social Influence & Relatedness: Build community and healthy competition. Example: Introduce leaderboards or group challenges to foster collaboration and friendly competition. Scarcity & Impatience: Create urgency through limited-time challenges. Example: Offer time-bound quizzes or tasks with extra points for completion within a short timeframe. In learning design, understanding the problem beats jumping to the solution every time. Here’s what I’ve learned 👇 One of the biggest mistakes I see (and have been guilty of) in instructional design is jumping straight to the solution. It’s natural; we’re all eager to deliver impactful results, especially under pressure to “wow” stakeholders. But I’ve learned that skipping the critical first step, understanding why the learning is needed, can compromise the entire project. Most of us know the importance of a learning needs analysis. But how often do we really invest enough time in it? I used to think I was thorough, but looking back, I rushed through certain projects, meeting immediate demands but sacrificing long-term impact. Balancing urgency with real needs is challenging, especially when stakeholders often need solutions “yesterday.” Here’s what I’ve found makes the difference. 💡Understanding the problem first matters! 💡 Starting with the problem, rather than the solution, aligns learning experiences with learners’ actual needs. When we rush to a solution: - We risk creating experiences that miss the mark on engagement or relevance. - Our creativity becomes limited, locking us into a single approach. When we deeply understand the problem, we gain insights that often lead to more innovative, effective solutions. 💡 How to avoid solution-first thinking? 💡 Focus on business outcomes - Clarify the actual business goals. If needed, ask questions until you understand the underlying problem. Define performance outcomes - Identify specific KPIs or metrics the organization aims to change, and set measurable targets. Do needs assessments and contextual analysis - Knowing the real goals, your analysis becomes much more meaningful and leads to better learning outcomes. Then define learning solutions - With a solid foundation, create learning strategies that support both the business and the learner. My own mindset shift began with Improving Performance Through Learning: A Practical Guide for Designing High Performance Learning Journeys.
