Managing Change: A Guide for Experienced Leaders

Change is a process that takes time and faces resistance. Managing change in a structured and controlled manner is therefore essential to achieve concrete and efficient profitability. Although all changes are unique and all individuals are unique, decades of research show that there are common measures that can influence people in their individual transitions. For experienced leaders, who are often tasked with driving and overseeing change initiatives, understanding the principles and strategies of effective change management is paramount.

So, what is change management ? 

Change management refers to the approach that prepares, equips, and supports individuals, teams, and organizations in the implementation of organizational changes. It includes methods that redirect or redefine the use of resources, operational processes, budget allocations, or other modes of operation that significantly modify a company or organization.

Not all changes are the same, therefore, different types of organizational change require different strategies in order to reduce incidents and meet regulatory standards. 

ITIL (Information Technology Infrastructure Library) categorized change into four types: Standard, normal, major, and emergency, and matched processes to manage the risk based on each type:

A step by step change management guide : 

A well-defined approach, like the ADKAR model, Kotter's framework, or Lewin's three-stage model, is essential for successful change management. By adhering to one of these models' sequential steps, managers and change management specialists can increase the likelihood of successful implementation.

Here are the eight steps of change management that should be followed to ensure the success of a change management project:

  1. Analyze the current situation: Before implementing a change management project, it is important to understand the company's current situation and identify the problems to be solved.
  2. Define the change objective: Once the problems have been identified, it is essential to define a clear and precise objective for the transformation project.
  3. Set up a change management team: It is important to set up a team dedicated to change management, which will be responsible for leading the project and supporting employees in the transformation.
  4. Communicate and raise awareness among employees: To generate employee buy-in to the change project, it is essential to communicate about the challenges of the transformation and raise awareness among teams of the need for change.
  5. Identify and manage risks: Any transformation involves risks. It is therefore important to identify them upstream and put in place actions to prevent or manage them if they occur.
  6. Develop and implement the action plan: Once the change objective has been defined, it is advisable to define a precise action plan, with clear steps and deadlines. Once the action plan has been validated, it is time to implement it, supporting employees and measuring the results.
  7. Evaluate and adjust the project: Throughout the change management project, it is important to evaluate the results obtained and compare them to the objectives set. If necessary, adjustments can be made to achieve the final objective.
  8. Consolidate the change: For the change to be effective and lasting, it is essential to validate the change management phase by introducing new practices, recorded in reference documents. These must be shared with all company employees so that everyone can adopt the new methods and thus contribute to the success of the project.

COVID-19 Pandemic: A Case Study in Change Management :

The COVID-19 pandemic for exemple served as a stark reminder of the importance of effective change management. As organizations grappled with unprecedented disruptions, they were forced to adapt quickly and decisively to survive.

Key areas where change management was critical during the pandemic:

  • Remote Work: The pandemic accelerated the adoption of remote work policies, necessitating changes in technology infrastructure, communication protocols, and employee support systems.
  • Business Model Innovation: Many businesses had to pivot their operations to meet the changing needs of their customers. This might have involved introducing new products or services, exploring new markets, or altering pricing strategies.
  • Supply Chain Resilience: Disruptions in global supply chains forced organizations to reevaluate their sourcing strategies and build more resilient supply chains.
  • Health and Safety Protocols: Implementing new health and safety measures, such as social distancing, mask mandates, and sanitation protocols, required significant organizational changes.
  • Employee Well-being: The pandemic highlighted the importance of supporting employee mental health and well-being during times of crisis.

As a response to these new circumstances, new work practices were implemented,including some that were already in place, such as the adoption of cloud-based solutions and collaboration tools to enable remote work. Other businesses also leveraged the pandemic as an opportunity to accelerate their digital transformation initiatives, such as e-commerce or online customer service. 

→ Organizations that had already adopted agile methodologies were better equipped to adapt to changing circumstances.
