“We believe that learning is a way of life, it is essential to our Talent Management strategy that all employees can grow, learn, and enjoy”, - said one big hotel chain's vice for talent announcing the launch of a new e-learning solution. Then followed the press-release, overviewing a mobile app where teams can learn everything hospitality in a ‘fun and gamified manner with badges, incentives, and social sharing!’ Sounds fun, right? However, these centralized learning solutions have several problems (my thoughts are based on many conversations I’ve had with hotel trainers, HR, L&Ds, and staff over the years): 🛑Level of difficulty - created by e-learning design teams in developed countries, the courses offered are simply too difficult for the learners that take them. It concerns both the concepts and the level of English. 🛑Accountability stress - Badges? Read ‘scores’. Incentives? Think ‘punishment’. Social sharing? Read ‘peer pressure’. By their own account, employees do not feel that it’s a game to complete 30 min of learning daily (!). 🛑Lack of personalization - created ‘for everyone everywhere’, standardized e-learning products often slip into generalizations. Teams don't see themselves in learning scenarios, and skill transfer suffers. Despite many benefits like cutting costs and standardized assessment, ‘one-fits-all’ learning solutions that corporations implement sometimes lack effectiveness and stress learners. That would be great to see big companies integrate more local training with their standardized training packages to make sure that local teams are getting the exact knowledge they need. One great example of a hotel chain that is already doing it is Rosewood Hotel Group. Be like Rosewood. Assess local needs, collaborate with local trainers, and make your teams fly 💪🚀

Organisations invest so much money in classroom training (and now virtual or online training) as the main solution to developing their people, yet the results are never up to their expectations. If this is the case, then why do they keep doing it? It wastes time and money and does not deliver impact. I have 2 issues with classroom and online training. One is that it is not effective by itself as it only addresses 10% of how people learn. For example, if you want to learn to swim, do you only attend an online course or learn in a classroom? Perhaps you can learn some terminology and see some swimming in action, however you will not be able to competently (and safely swim). The other issue is delivery. We interview and assess many trainers as part of our recruitment process. Whilst many of them are subject matter experts, they are not learning experts. They do what comes most comfortable to them – sharing their knowledge to participants in a lecture style. This is neither effective nor engaging. Subject matter experts need to become learning facilitators so they can deliver learning in an engaging way that is focused on the learner. There are more effective ways to support your people to learn to achieve impact via the other 90% of how they learn. With peer to peer learning in the workplace and structured and supported workplace learning. It will take more resources to support your people in this way and will deliver greater results and more impact. This helps participants relate to the content and see the relevance in their own contexts. 3.Use Inclusive Language: Ensure that the language used in the materials is gender-neutral and inclusive. Avoid jargon and idiomatic expressions that may not be easily understood by everyone. 4.Utilize Multiple Formats: Offer content in various formats such as videos, written materials, infographics, and interactive activities. Different formats cater to varied learning styles, such as visual, auditory, and kinesthetic learners. 5.Provide Translations and Interpretation: If the group includes non-native speaker. 6.Encourage Interaction: Design activities that promote interaction and collaboration among participants. Group discussions, role-playing, and team projects can help people share their perspectives and learn from one another. 7.Acknowledge Different Learning Paces: Recognize that individuals may learn at different speeds. Provide opportunities for self-paced learning, such as online resources or additional readings, and allow for breaks and reflection time during sessions. 8.Solicit Feedback Continuously: During and after the training, gather feedback from participants on the materials and delivery. Use surveys, suggestion boxes, or follow-up discussions to understand what worked well and what can be improved. 9.Facilitate an Inclusive Environment: Create a safe and welcoming space for all participants to express their views and ask questions.
