In my experience I find it important to acknowledge their accomplishments, let them know they are appreciated, advocate and sponsor them throughout the organization so that they know they have your support. I’m lucky that our organization also has an internal reward system so that when team members go above and beyond you can send them gift cards and applaud them for their contributions. Recognizing and acknowledging team members doesn’t have to be complicated, like all human beings people want to know they are appreciated and valued.

A casual chat with the manager before starting the project can be helpful to understand individual preferences. An individual might get motivated with a higher bonus and not public recognition/ more vacations - hence prior alignment leads to highly motivated team and efficient use of resources.

Consultants are usually those who want to help organizations succeed. They find satisfaction in knowing their advice, guidance, recommendations are appreciated, implemented and it helped the organization succeed. Give a nod to the consultants work, ask them for input or advice, refer them to others. Let them know about positive outcomes from following their advice. Those are all great ways to recognize their contribution. Consultants are usually working away from home and are typically outside of the team. Making efforts to include them, offering hospitality is appreciated.

One thing I have found useful is the involvement of the team. When team is involved then they give their best else it just remains very transactional.

Being consistent and fair are table takes in order to build trust with your team. Building such culture takes time, it isn't going to happen over night. Know that your team is observing your actions and be prepared to be consistent. I'd also make sure to recognize folks regularly to build engagement.

Distinguish between project interactions and performance counseling. Project interactions should focus objectively (and openly) on the evolving work product, recognizing quality and insights were appropriate, as well as the need for additional work. Counseling sessions should be private, thoughtful and balanced in a way that recognizes good work, areas for improvement, and encouragement (as appropriate). In my experience, project interactions are best conducted openly and in the same manner for everyone. In contrast, counseling sessions are private and tactfully tailored to the individual. Formal counseling sessions are the “norm”but I have found spontaneous discussions more effective. The “reward” is professional development.

Reward and recognition takes on a strong individual characteristic as we attempt to make it relevant for those to receive them. We may forget the critical element of the practice aligning with and reinforcing an organization's values and strategic direction. Further, a philosophy of structuring a program where recognition can be initiated by any employee regardless of the level can have a powerful influence on engagement and empowerment. Finally but definitely not all the considerations, remember to offer differentiated levels of awards, each with clear criteria, and of increasing significance such as having a recognition from the CEO for example. A variety of rewards is good, but also avoid over complicating with too many.
