I awake at 5.30am, cycle to Galway station to travel to Dublin ..... Why? To lie on a psychoanalysts couch and do the work of being an analysand. I work with a Lacanian psychoanalyst, I come to Dublin fortnightly, we have two sessions a day. But what is this work I am doing? 1. Working on the self...connecting past, present and future.. seeing what my unconscious brings to me when I allow myself to free-associate. Using this space to learn, to develop, to sense-make, to express, to integrate, to remember, to absorb, to feel, to embody change, to put my symptoms to work. 2. Working on behalf of the ecosystem. I also do this psychoanalytic work because it adds to my understanding of, and my contribution to, the ecosystems I share. There is no self without others, there is no independence only interdependence. These points apply to coaching too, yet many coaches, clients, OD and HR people miss out perspective 2 due to our hyper-individualistic culture. The dominant coaching focus is to work on yourself, to gain advantage through improving performance, to achieve personal life or work goals. Yet each person having coaching, or working in other reflective spaces, is always working on behalf of their ecosystem. They may be working to make it more silo'd, individualistic, fragmented and alienated - if the focus of the work is inward looking or focused on personal goals and performance; or they may learn to use their personal insights, and read how they feel andreact in a relational way. Then they realise that the coaching work they are doing is not just about them, but about them living and engaging with their ecosystems. A highly skilled HR or OD team will understand that the function of coaching can be an integrating function for the whole. The client feels and absorbs difficult emotions, metabolising them on behalf of themselves and others, and can then return the knowledge, experience and feelings they have gained back to the workplace ecosystem. Designing ways to return individual coaching gains to deliver for the wider system, is a missing piece in most practice. When we put our symptom to work, we must put it to work for ourselves and for society. At the Eco-Leadership Institute we are re-launching our Diploma in Leadership coaching course in September as a Depth Approaches (certificate) and a Systems Approaches (certificate) - take both and receive our Diploma in Leadership Coaching. As a 1:1 and group coach, #teamcoaching is and has been the advancement in the coaching space that I know many SLT's in organizations would love/wish/hope (read invest professional development funds STAT, your people gain 30 CCEU's from this training.....) managers/people leaders could be au fait with. Why? As I reflected earlier, we can all see whether on LinkedIn, via news media, in our own organizations, that change, restructure, the impact of AI technologies, across many industry sectors is evident. Our workplace eco systems are being challenged. PwC calls this 'a shock wave in the form of a new industrial revolution, reshaping the foundations of many industries. Traditional industry classifications will need to be re-written" There is and will continue to be a deep need for our people in workplace roles to be able to pivot, re-adapt and move with necessary system shifts and process changes. Many people leaders (and these are ones who invest in themselves and come along to coach training...) ask a similar question when faced with these VUCA set of things: How can any of this be done in the best possible way when it comes to our people? According to the 2023 International Coaching Federation (ICF) Global Coaching Study, the number of coaches jumped 54% from its 2019 estimate of 71,000 to 109,200 worldwide in 2022. Internal coaches have also increased in number as more organizations intentionally build coaching cultures and offer coaching to wider populations of managers and leaders. The ICF estimates nearly one in five coaches (16%) works both as an external and internal coach, and these coaches spend most of their time doing internal coaching. Internal coaches work in dynamic, constantly changing organizations and face multiple, unique challenges not common to external coaches. In our current challenging business environment, coaching supervision offers an oasis for internal coaches to pause, reflect, and then re-engage with renewed energy to coach their leaders to become who they need to be for their own success and for the success of the organization. Set, ready, coach! 🏃♀️ When asked what makes a good leader, People give all sorts of different answers: A great leader is a: — Coach — Listener — Visionary — Motivator — Team builder — Decision-maker — Strategic planner And the reality is that it's all of these and more. I want to focus on the leader as a coach. In a complex work environment, you can’t direct every decision You need team members who can think, analyze, learn, and make smart choices independently. Through coaching, you support them in building these skills. Coaching is not: ✕ Offering advice ✕ Mentoring or training ✕ Following a lockstep process ✕ Giving employees explicit direction Instead, through coaching, you help team members develop new skills and deeper levels of self-awareness. As a result, people grow, and your organization benefits by having ever-more-capable employees. Everyone wins! Learn how to master coaching: ↳ Encourage reflection To help the person move beyond their initial reactions to deeper insight. I encountered the concept of coaching about 25 years ago in the roles I took on in talent management and leadership development, and in the assessment and development centre activities modelled on competencies, and I loved it. Observing the benefits it brought to institutions, teams, and individuals, I decided to make it my profession. I reinforced my education with various trainings and supervisions from different schools of thought. I think I was struck by the light shining in the corner of my client’s eye when they experienced an “aha” moment, like the light that appears when Candy, the girl from the cartoon "Candy Candy", smiles. In the early days, the definition of coaching was more akin to what we now distinguish as mentoring. It was a guidance process where “knowing” and being a “subject matter expert” were emphasized. Nowadays, we define coaching more as guiding a person find their way based on their “awareness or lack thereof.” It is a process aimed at minimizing the gap between where we are and where we aspire to be. It is a practice where individuals take responsibility, clarify what they can and cannot do regardless of circumstances, become aware of their resources and what they need to learn, and take action. For those who want to accompany this process, it is a profession that includes ethics, technical skills, knowledge, and approach; I don’t see it as spiritual leadership or “healing” expertise. At the heart of the job lies listening with sincerity, free from our own prejudices. Being heard is so empowering that both the client and the coach experience the satisfaction of witnessing a potential realized and enjoy the relief of being able to unravel the "stuckness". Naturally, there is an effect of “healing,” finding meaning, and making sense of the situation and life. However, this is a result, not the purpose. I see coaching as a demanding profession that serves both individual and organizational development, ensuring a more holistic and sincere approach to current issues, bringing a more inclusive leadership perspectives, and promoting the determination, sustainability, and resilience needed for these approaches. We can, of course, use the coaching approach in our management, parenting, relationships, and other professions we are qualified in. By respecting our client’s right to question and reason and their freedom of choice; knowing that our boundaries will strengthen us professionally and protect us mutually. I hope that such efforts dedicated to raising awareness and interest in our profession, celebrating its results, will focus more on creating ethical and quality coaching approaches rather than merely creating more coaches. #coachingweek #coaching #resilience
